조직 구성원의 경력정체(career plateau), 경력성장기회, 직무도전성 및 경력정체성(career identity) 간의 구조적 관계
본 연구는 조직 구성원의 구조적 경력정체, 내용적 경력정체, 경력성장기회, 직무도전성 및 경력정체성의 구조적 관계를 검증하는 데 목적이 있다. 이를 달성 하기 위해 본 연구는 국내 일반 기업체에 종사하는 350명을 대상으로 설문조사를 실시하였으며, 최종 349명의 데이터를 기반으로 SPSS 25.0과 AMOS 21.0 등 을 활용하여 구조방정식모형분석을 실시하였다. 연구 결과는 다음과 같다. 첫째, 구조적 경력정체, 내용적 경력정체와 경력성장기회, 직무도전성 및 경력정체성의 유의한 구조적 관계를 확인하였다. 둘째, 내용적 경력정체와 경력성장기회, 내용 적 경력정체와 직무도전성, 직무도전성과 경력정체성, 경력성장기회와 경력정체 성 사이의 직접효과가 나타났다. 셋째, 구조적 경력정체와 경력정체성의 관계에 서 직무도전성의 매개효과, 내용적 경력정체와 경력정체성의 관계에서 경력성장 기회와 직무도전성의 매개효과가 나타났다. 이와 같은 결과를 바탕으로 본 연구 는 구성원들의 경력정체 유형에 따른 경력정체성 향상을 위한 조직의 경력개발 지원 방안에 대해 논의하였으며, 후속 연구 방향에 대해 제언하였다.
Structural Relationship between Career Plateau, Career Growth Opportunity, Job Challenge and Career Identity of Organizational Employees
The study aims to examine the structural relationships among structural career plateau, content career plateau, career growth opportunity, job challenge and career identity in organizational employees. Utilizing structural equation modeling (SEM) in AMOS 21.0, the study analyzed responses from 349 employees. The results revealed significant structural relationships among the variables. Specifically, direct effects were observed between content career plateau and career growth opportunity, along with content career plateau and job challenge, job challenge and career identity, career growth opportunity and career identity. Furthermore, the mediating effects of job challenge were found in the relationship both between content career plateau and career identity, and between structural career plateau and career identity. The mediating effect of career growth opportunities was observed only in the relationship between content career plateau and career identity. Based on the findings above, the study further discusses academic and practical implications.
